Collective Recognition and Team-Based Incentive Protocols
Traditional Western change frameworks rely heavily on singling out high-performing individuals for public praise, awards, or individual bonus payouts. In Vietnam’s collectivist workplace culture, elevating an individual above the group creates severe discomfort for the recipient and breeds resentment among peers, fracturing shift cohesion and causing the team to pull back on performance.
Middle managers must replace individual awards with collective, face-safe celebration protocols. Wins must be defined by whole shifts or departments hitting explicit, binary targets and celebrated as a unified group through shared team meals rather than public ceremonies or individual certificates. If an individual must be commended for extraordinary effort, the recognition must be delivered strictly in a private, one-on-one meeting, allowing the worker to receive direct appreciation from leadership without suffering a public loss of face among their peers.
